The talent shortage in specialized engineering isn't a myth. It's just invisible to anyone who isn't actively trying to hire for those roles. And because companies keep treating all engineering hiring as a single category, the nuance gets lost in the headline numbers.
The Comp Structure Problem Nobody Wants to Touch

Remote flexibility that isn't going to evaporate. Return-to-office mandates spooked a lot of senior engineers who built their lives around remote work. Companies that went back on their flexibility commitments burned trust that's hard to rebuild.
Work that's actually interesting. This one sounds soft, but it's real. A developer with 12 years of experience and options doesn't need to take a role maintaining a monolith with no investment in modernization. They'll find somewhere that lets them build something they care about.
The Hiring Process Is Doing Active Harm

The companies that are actually succeeding at hiring senior talent right now have usually done a few things differently. They've shortened their interview loops. They've built relationships with specialized recruiting networks rather than relying on LinkedIn spray-and-pray. They've given hiring managers actual flexibility on comp. And they've gotten honest about what the role is, rather than writing job descriptions that describe a fantasy engineer who doesn't exist.
The Real Lesson Here
The hiring freeze narrative is convenient. It lets companies explain away open roles as a strategic choice rather than a failure of process. But the developers who would fill those roles aren't fooled. They can see the job postings. They're just not applying, or they're applying and walking away when the process reveals how the company actually operates.
The talent is out there. It's just done tolerating broken hiring pipelines, lowball offers, and companies that treat "we're in a freeze" as a reason to avoid fixing the real problem.
